Theres a long list of gadgets and inventions that were first discussed in science fiction geosynchronous communications satellites, computer worms, Segways, wall-mounted home theaters, exoskeletons, flip phones, to name just a random sample. Its said the chief reason Charles Prior Hall could not defend his for the waterbed welches that Robert Heinlein had first described it more than 25 years earlier.Science fiction makes imaginary worlds sometimes too real. In 1944, the magazine Astounding Science-Fiction published a story that described the workings of an atomic bomb (based on published papers) and illustrated it with a mushroom-shaped cloud. The magazine received a visit from the FBI agents looking for a secu rity breach.Even so, looking at the science fiction that way misses the larger point. A good science fiction story should be able to predict not the automobile but the traffic jam, Frederik Pohl, a master of the craft, once said.What makes science fiction valuable is not that it produces predictions, but that it provides inspiration.Its easy to see this in the names of companies and products. For example, iRobot, maker of the ubiquitous Roomba as well as military robots, is a sly nod toward Isaac Asimovs groundbreaking book, I, Robot. Google too, reveals the results of its efforts to hire employees from different backgrounds (although it, too, has far to go) - âto change how we all see the world,â as Fortune Magazine put it.A persistent question plagued the tech companies that drove innovation, but not diversity. Johnson Johnson and Procter Gamble have become more diverse - why canât Silicon Valley?A study today provides the answer: Silicon Valley isnât diverse because the people who work there donât think it needs to be.Design and collaboration software company Atlassian released their 2017 State of Diversity Report highlighting the attitudes of more than 1,400 tech workers in the United States to see how far they think their industry is faring in terms of inclusion.The results hold some sur prises.Why is diversity necessary?While diversity is often considered a ânice to haveâ in hiring, there are key business reasons that it should be a priority.The main reason: studies show that diversity among employees breaks up groupthink, the complacency and sameness that makes companies stagnant.Diverse teams perform better, for instance: the more varied a companyâs workforce in race and gender, the higher its revenues and profits. Companies with more women on the board also deliver better financially. Similarly, studies show that teams with more women outperform on financial measures.A 2015 McKinsey report said that after reviewing âproprietary data sets for 366 public companies across a range of industriesâ in various parts of the world, researchers found that businesses âin the top quartile for gender diversity are 15% more likely to have financial returns above their respective national industry medians.â The theme of multiple studies is clear: diversity cha llenges teams to think differently, and that makes for good business.Unlike their CEOs, tech workers think diversity is where it should beYet in Silicon Valley, talk about diversity has not matched action, according to Aubrey Blanche, Atlassianâs Global Head of Diversity Inclusion. Atlassian found that tech workers werenât too bothered about getting teams with a range of races, genders, or sexual orientations.âRoughly 94% of respondents gave the tech industry, their companies and their teams a passing grade for diversity,â choosing reasons such as the fact that their company is âat least making an effort,â âalready has great diversity,â that âtheir company is a meritocracyâ with equal treatment, and that where they work is âan inclusive culture thatâs welcoming to everyone.ââIn a nutshell, the data shows weâve been effective at raising awareness, but not at deepening understanding of fundamental problems and ways to resolve them,â Blanche wrote i n a statement.The 2016 US presidential election reportedly had an impact on how tech workers feel about diversity: it made them think about it more, but action is still rare.A whopping 83% of respondents also said that diversity and inclusion is âimportant or very important.âForty-eight percent reported that it made them âcare moreâ about having people from a variety of backgrounds in the office.But only 23% have actually âtaken action in terms of diversity,â or done something about it since the event, including tasks like listening to coworkersâ perspectives, having conversations with leaders about stepping it up in terms of diversity, changing their thinking about others, and taking part in a conversation about inclusion in tech.The numbers on tech diversityWomen and ethnic or racial minorities are underrepresented in tech compared to the larger population of professional workers.A 2016 report by the National Center for Women Information Technology said that women filled 57% of professional jobs in 2015, but just â25% of all computing occupations.âBut it got worse in terms of how many of them were women of color.Referring to the same fact, the same 2016 report said that âLatinas and Black women hold only 1% and 3% of these jobs, respectively.âBig winners are less likely to change their waysHoward Scott Warshaw wrote about why the idea of inclusion in Silicon Valley is often romanticized. In a LinkedIn post, Warshaw said people rushed to develop their ideas in Silicon Valley in the late 20th century, which made it a gold rush - and ensured that nearly everyone would be very, very similar.âThis gave Silicon Valley the illusion of tremendous diversity, but itâs actually one of the least diverse places on earth. For women that question is harder to answer because theyâre less likely to allow themselves to fail, according to a recent article by U.S. News World Report called, âTo Succeed, Women Must Learn to Fail Forward.ââResearch has shown that women are judged more harshly for their mistakes than men and may respond by being more risk-averse,â writes Linda Kramer Jenning, the author of the article. âAs a result, some women may not seize leadership opportunities and that worries those committed to achieving gender equity.âThe thing is, when you donât fail, you donât allow yourself to become stronger in that process, resulting in more resilience - which is a key part of being a successful leader, according to a 2018 study on nurse managers published in the U.S. National Library of Medicine. But the stakes are so much higher for women to begin with, as just 6.4 percent of Fortune 500 compa nies are led by women - a number that is actually on the decline, per the Pew Research Centerâs 2017 data report.Still, the benefits of failure go beyond resilience. For women, especially, being open about failure makes leaders more relatable and therefore effective. âPeople appreciate that youâre not perfect all the time,â Jessica Grounds, co-founder of Mine the Gap, a firm that works with companies to close their gender gaps, told U.S. News. All you need are a few more good clients, but how to reel them in? Here are five ways to stand out from the pack and attract more freelance writing gigs. 1. Be more than just a writer Many clients think writing is a commodity they can purchase from the lowest bidder. The easy way to escape this mindset is to emphasize your unique attributes and skills. For example, Iâve done a lot of work for the creative industry. That makes me much more valuable to designers because I understand the tools they use and common challenges they face. I can produce higher-quality work for them in less time because I already âget it.â Many copywriters are afraid to specialize because they worry about closing doors to other work. While thatâs true to a certain extent, itâs not a big deal if you use it to pre-qualify clients. Build a specialization or two around markets that can provide you with the type of work that most interests you, and the jobs that get shut out will be the ones you didnât want in the first place. And donât worry, you can always add or change specializations later. Iâve done it three times! 2. Be proactive and help your clients see the big picture Donât just write for your clients - think on their behalf. Listen to what theyâre saying and make sure itâs reflected in the copy. Suggest solutions to problems before they occur. Look for other ways to make their lives easier. Embrace a customer-service mindset. These things sound simple, but if you do them youâll outperform many writers who are content to do âjust enoughâ to send an invoice and move on. Clients will love you for this - especially if theyâve been burned by a lazy writer in the past - and will be more likely to recommend you to others with freelance writing gigs. While the goal here is to build your value and credibility rather than to sell more writing work, you can sometimes do both. For example, I advised a client that her topic idea for a blog would work better as a series of three, and that we could later combine them into a white paper to drive subscriptions to her newsletter. She was thrilled, and I got four assignments instead of one. BECOMING A FREELANCER? WORK WITH US! 3. Leverage your solo superpowers Being a small player isnât a disadvantage, so donât try to pretend that youâre a big creative agency with only one employee on the âTeamâ page of your website. You can do things some larger organizations canât (or donât), like providing personal attention, responding faster to market changes, and throwing in other human touches - like actually answering your phone. A few years ago I beat three creative agencies for an ongoing job by showing that I understood the clientâs highly specialized field. Iâm sure the agencies had several copywriters with similar expertise, but it was easier for me to convince the client because I was the only wordsmith they met face-to-face. Being the âlittle guyâ is your competitive edge with clients like these, and Iâve found that theyâre some of the best people to work for. Donât overlook another value you can provide as a freelancer, which is offering your perspective as a trusted and objective resource. As I was writing the previous paragraph, my email lit up with this message from a regular client whoâs grappling with a new product launch: âCan you read this brochure copy and write a more âconsumer-friendlyâ description? I think weâre too close to this to do it right.â In my opinion, thatâs the âpower of smallâ in a nutshell. 4. Forge connections with other freelancers Forming relationships with other freelancers makes good business sense at any stage of your writing career. Graphic designers are good matches because they regularly need copywriters and are quick to send repeat business to the ones they like working with. Design partners also expand what you can offer if a client needs more than writing. Strange as it may seem, other copywriters can also send jobs your way. I have referral agreements with several colleagues who specialize in other fields. I send them about as many freelance writing jobs as I get in return, and we all come out looking great because we can still give clients a solution when weâre not able to provide it ourselves. Iâve also stepped in temporarily for writers whoâve gotten too busy, gone on vacation, or taken time off for maternity leave. One fellow writer even offered to transfer a client relationship when she downsized her business. Why toxic bosses succeed, and how we can stop them Why toxic bosses succeed, and how we can stop them A new study found that many of us are working with bosses who are making us miserable.A Life Meets Work survey of 1,000 college-educated U.S. employees found that the majority of them - 56%- are working with toxic bosses. And these abusive leaders are not considered outliers. Over 80% of employees surveyed find toxic leaders to be a normal example of leadership at their organization.When we think of toxic bosses, we may think of Hollywoodâs popularized examples from Wall Street and The Devil Wears Prada. But being a toxic boss is not just Meryl Streepâs Miranda Priestly coolly criticizing your entire life with the calm dismissal of âthatâs all.â The U.S. Army defines toxic leadership as âa combination of self-centered attitudes, motivations, and behaviors that have adverse effects on subordinates, the organization, and mission performance.âItâs a destructive attitude and behavior that costs employers $23.8 billion annually through turnover, legal costs, and reduce d productivity, according to a 2006 study the survey cites. It also affects the mental well-being of subordinates working under toxic bosses- those with toxic bosses were far more likely to report levels of stress and a work-life imbalance.But if theyâre so destructive to the company and to our mental health, why do so many companies keep hiring or supporting them? Here are three surprising findings we learned from the survey.1. Toxic bosses boost employee engagement in short-termThe depressing finding from the study is that in the short term, these self-centered bad bosses actually boosted employee engagement. But as the researchers noted, the methodology of the study plays a role. The survey only looked at respondents at one point in time and not over a longer period of time.Employees who were less devoted to the job may have quit sooner in the face of a toxic boss, leaving only the most motivated to succeed to be surveyed. âWhat we see here,â the survey said, is âa co llection of primarily highly engaged employees who linger in jobs they love despite leaders who treat them poorly.âTranslation: Itâs not that weâre inspired to work harder from jerks, it may be that the highly engaged employees will stick it out and work harder in spite of them.To help these good employees in a tough spot, Life Meet Works suggests providing employees with bystander training and coaches on how they can resist unreasonable demands and create boundaries. Also, having a neutral third party come in and assess the culture and senior leader performance is also a good option to douse fires before they grow unmanageable.2. Toxic bosses thrive in win-or-die culturesWhen failure is not an option in the company, a toxic leaderâs behavior of âadvanc[ing] oneâs fortunes while sabotaging the autonomy and confidence of potential rivalsâ can be rewarded. 63% of respondents with highly toxic leaders said that they worked in high-stakes cultures where displays of weakn ess had to be avoided, mistakes were seen as irreparable, and displays of strength were required to be successful.To avoid creating a system where these bullying winners can succeed, Life Meet Works suggests creating a reward structure with long-term checks on employee growth. Toxic bosses generally want the quick win that they can use to peacock in front of others. Companies can offset that by creating a longer timelines for success: link bonuses that are tied to employee well-being and continuous growth.3. Employees stay with toxic bosses longerYou would think that people with terrible bosses would quit more often, but the study found the opposite. Employees would work for toxic bosses longer- about seven years on average- than the five-year tenure they would have with non-toxic or mildly toxic leaders.Researchers suspect we stay longer with toxic bosses because the toxic workplaces they foster suck our will and energy to leave: âEmployees experiencing higher stress and wor k-life conflict may be more interested in leaving but probably have less energy to engage in a job search. Tired employees may linger in the orbits of their toxic leaders simply because it takes longer for them to gather resources to get out.âHow to survive and even thrive under a toxic bossAs someone who has worked under a toxic boss, this insight resonated. During that job, I thought about quitting often but I put all of my energy towards treading water and staying afloat to meet my toxic bossâ demands. But if you find yourself working under a toxic boss, donât despair: for a time, at least, it can actually teach you valuable lessons you can apply later on.As a survivor of a toxic workplace, living through a bad boss taught me what not to do and how not to manage. Here are some tips that may be useful.Overcommunicate: Toxic bosses are usually not warm, voluble people, and they donât get their ideas across very well or deliver them effectively. That puts the burden on the employee to ask a lot of questions and provide a lot of updates. For poor communicators, I have learned to ask, âwhatâs a surprise to you?â so that expectations on my end can be clearly defined. Do daily check-ins to keep things from blowing up. TopResumeâs Amanda Augustine recommends updating your boss with constant feedback: âWhen you overshare and keep your manager in the loop, theyâre more likely to trust youâve got everything under control and back off.âCreate strong boundaries: A toxic boss will usually be an energy vampire, draining all your time and effort and adding enormous elements of emotional labor to your job on top of the actual tasks. It gives them a sense of power. But energy vampires usually donât want to work very hard; theyâre more likely to take whatâs freely given or easy to nab. If youâre putting too much energy in your work, allowing yourself to become trapped in a power struggle with your boss, or trying to protect fellow employee s, that means youâre willingly sacrificing your own energy to their needs. Iâve heard th at same sentiment hundreds of times during my career as a senior leader. I learned to spot it a mile away. An executive would be hired in from the outside, and during their first year or two, they would begin to experience withdrawal symptoms. They missed the feeling of moving mountains at their previous firm. Now they felt underutilized and underwhelmed. Some thought they were hired to do certain very high-level tasks, but the work that actually fell on them was much less important.The way most successful executives Iâve known have tried to fight that underwhelm was by really digging into their role. They would summon a great burst of energy, bring an impressive amount of commercial intensity to their work, and get fully engrossed in it. As a result, they would deliver tasks assigned to them quickly. But as soon as the high of accomplishment wore off, theyâd be back to feeling underwhelmed.The worst way to react to corporate underwhelm is to let it affect your work and your att itude in the office. That strategy is rooted in something my father used to say to me. âIn any bad situation,â he would say, âyou can only change yourself. You canât count on changing the situation or the people around you.â In other words, each of us holds the power to overcome any obstacle by looking inward, not outward.If you are experiencing underwhelm, the first thing to do is, pause and step back. Do not make rash decisions, such as blaming the employer. Iâve heard too many executives say things like, âItâs the companyâs fault this isnât working out. What happens if you go through all that trouble to get a different job and within a few months youâre back to feeling underwhelmed again?After you pause and step back, go back and review your playbook. Did you set goals for yourself that are too low? Maybe thatâs why you donât feel challenged. Can you increase your goals to make them more difficult to reach? Up your aspirations?Study your playbook and look for hidden opportunities you may have missed. Is there an opportunity for a pivot? Can you recalibrate the playbook and get creative about reaching new or existing goals? Thatâs what leaders do; they constantly rea ssess and look for new ways forward. Consider new strategies. Brainstorm innovations. Just the exercise of reexamining your playbook with some of these steps will start to lift the underwhelm.Remember that you were hired because of your talents and abilities. Just because youâre feeling underwhelmed doesnât change that. Always carry yourself with regality and confidence - like the lion, no matter how much you may feel like a goat. Your team looks up to you, so always act and behave like someone who deserves their admiration and respect.
